Examples of How Individual Coaching Creates Organizational Success

Rob

Challenge: Rob was a 44 year-old mid-level manager with a Major University in the southeast that just moved to cross-functional teams. He was named a team leader of an individual team. Rob was very bright, quick witted, but was perceived as arrogant, cold, unapproachable and not a team player. He would quickly get defensive and sarcastic with peers and could be condescending with his team and the sales force. Rob's supervisor had heard several complaints about his attitude, from both the sales team he interfaced with and from others in the organization.

His Emotional Intelligence needed improvement!

Strategy: In a joint meeting with Rob and his supervisor, concerns about Rob's performance were discussed. As a result of this joint meeting, the following Emotional Intelligence goals were established for him to focus on in his executive individual business coaching:

1.       Be a better listener.

2.       Be more responsive to his team members and to the administrative staff when they made requests.

3.       Improve his relationship with the education department.

4.       Increase awareness and management of his perceived arrogance with others.

5.       Increase awareness and management of his anger and automatic reactive patterns.

Coaching Activities: 

1. Individual 1-1.25 hour face-to-face executive business coaching twice a month at his workplace.

2. 360-degree feedback and the DISC Type indicator. (we are DISC certified)

3. Values clarification and advanced listening skills.

4. Self management strategies.

5. Team meeting facilitation around the pros and cons of working with him as their leader.

6. Two joint meetings with Rob and his supervisor.

5. Homework assignments.

Results: Rob became more Emotionally Intelligent, and spent more time developing his team members and keeping them motivated. As a result, the team outperformed their quarterly forecast. Rob was better able to manage his emotions and his impact on others. He enjoyed working more and his supervisor was pleased with the changes made. In summary, Rob moved from being a manager concerned with his own efforts, to being as his supervisor put it: “a Star Performer who made everyone around him perform better”.

 

 

Michael

 

Michael was a successful senior executive for a well known software company. He had enjoyed steady advancement through the company ranks, and believed he was being groomed for senior management. Michael came to coaching at the suggestion of his OD team, to further develop his management and leadership skills.

Michael came from the numbers side of the business. And with a sharp intellect and high self-confidence, he could quickly understand a situation, implement a solution and achieve the objective. However, as he moved up the management ladder he found these skills weren't enough to have the impact he wanted.

More and more, Michael found that he needed to build the skills associated with connecting with and getting extraordinary results out of people. Michael wanted to understand and master the nuances of leadership.

Early in our coaching Michael came to see that his introverted "leave me alone and I will come up with a brilliant solution" approach was doing little to empower his team and build a culture where he could leverage his skills.

Results: Through our coaching, Michael developed the interpersonal skills (coaching, empathy, trust building, etc.) to build far more productive and enjoyable relationships with the key members of his team. Over a five month period his knowledge and practice of the competencies of leadership grew to a stage where he was spending 80% of his time empowering and raising the bar for his team.

The bottom line of our work was that Michael was enjoying himself more, and his group was outperforming other divisions. He also developed a habit of scheduling in "perspective" or quiet time to keep the big picture in focus. He found the addition to his weekly routine to be very rewarding.
